The Nonprofit Burnout Crisis: What We Heard, What Needs to Change

On June 25th, 2025, over 15 nonprofit organizations gathered at the Social Innovation Hub in Calgary for a listening session as part of the Business Model Enhancement Program, funded by the Government of Alberta. While the session focused on co-creating solutions to sector-wide challenges, one theme echoed loudly across the room: burnout in the nonprofit sector is reaching crisis levels. 

What we heard was honest, urgent, and deeply human. Nonprofit leaders shared stories of navigating constant pressure, unrealistic funding expectations, and the weight of wearing “every hat.” While the passion for impact remains strong, the systems designed to support that impact are falling short. 

Behind Every Outcome Is a Team on the Brink 

The nonprofit sector is driven by people, yet many of those people are under-resourced, overstretched, and unsupported. Leaders told us about the emotional and operational toll they’re carrying: 

  • “I wear every hat in my organization, there’s no time to stop.” 
  • “We finally got funding to hire someone, but it came too late, we’d already lost them.” 
  • “I’m afraid to take a break because I don’t know what I’ll come back to.” 

This isn’t isolated. It’s systemic. Burnout isn’t a personnel issue, it’s the result of a sector operating under outdated, underfunded, and unsustainable models. 

Understanding the Root Causes 

During the session, nonprofit leaders talked about several core drivers of burnout within their organizations. Many highlighted the strain of wearing multiple hats, particularly in smaller nonprofits where staff capacity is limited. A culture of overwork and a reluctance to say no only exacerbates this issue with limited leadership training and succession planning as compounding factors. To top it all off, leaders spoke about high turnover and the drain of retraining new employees. For many participants, the relentless pressure associated with their non-profit consistently inhibited their ability to invest in team health and build organizational resilience.  

The Mindset Shift: “In Order to Say Yes…” 

One of the most powerful insights came from a nonprofit leader who shared how they reframed their organizational culture: 

“Our old mission used to say, ‘We never say no.’ But we realized that wasn’t sustainable.
Now, we say: ‘In order to say yes, here’s what we need.’ 

This simple change reflects a growing awareness across the sector: sustainability is not selfish. It’s essential. 

Toward Solutions: What the Sector Needs 

From the session, a number of solutions emerged to help shift the culture and support nonprofit leaders: 

  • Clear delegation frameworks and job descriptions
  • Leadership development and succession planning
  • Wellness integration into work routines and calendars
  • Use of AI and automation to reduce repetitive tasks
  • Mentorship programs and peer-learning spaces
  • Strategic volunteer engagement aligned with mission
  • Cultural shifts that center rest, clarity, and trust

Burnout may be common, but it’s not inevitable. When we design systems that care for people, we protect the mission. 

What We’re Doing Next 

At Innovate Calgary and the Social Innovation Hub, we’re taking what we heard and turning it into action: 

  • Mission to Market Hackathon 2.0 – applications are now open for both nonprofit leaders and students
  • Tailored programming to support nonprofit leadership and operational capacity
  • Creating space for ongoing peer learning, community building, and rest

We believe that supporting the people behind the mission is just as important as supporting the mission itself. Because nonprofits don’t just need funding, they need infrastructure, trust, and care.
